The lean agency of 2026 doesn’t need more “people management”; it needs outcome management.
For too long, Professional Development Plans (PDPs) have lived in meaningless digital platforms, a quarterly “tick-box” exercise that adds to the noise without adding to the bottom line.
In our “New Normal,” where teams are lean and expectations are high, we can no longer afford this wasted energy. We need to consciously design “lean” into our structure and workflows.
From Overwhelm to Ownership
When experiencing retrenchment, the risk of burnout is high. Overwhelm usually happens not because there is too much work, but because there is too little clarity.
To protect our talent, we must consciously build for Lean Teams. We need to build structures where roles and responsibilities are so well-defined that people can succeed without the constant need for senior intervention.
Objective setting as a route to Outcomes
My approach to building effective Lean Teams replaces vague “career goals” with a framework of monthly PDPs supported by real-time data. When employees at every level have access to their own performance data, they are empowered to self-manage toward business targets. They don’t wait to be told they are off-track; they see it, and they are able to have relevant conversations with their people manager.
The Lean Conversation
The role of the “Line Manager” is also changing. We are moving away from long, rambling catch-ups and toward lean conversations with clear outcomes. I train managers to lead target-based conversations that provide useful insights into skills and behaviours. Instead of “managing” the person, they are guiding the growth. This means:
- Insight over Oversight: Using data to identify specific performance gaps.
- Micro-Learning over Massive Courses: Pointing direct reports to targeted books, podcasts, and specific micro-learning opportunities that solve the problem of the moment.
Professionalising the Growth Path
The modern PDP is a strategic roadmap. It’s about building a business that doesn’t depend on the founders, because the team is equipped to solve their own “tricky issues.”
By professionalising the people-manager conversation and providing teams with the proprietary Strategic Planners to run their own day-to-day, we create a culture of high-accountability and high-reward.
Growth isn’t a tick-box. It’s the engine of your agency.
